This time of year, I’m reaping the rewards of my vegetable and flower gardens. It’s a helpful reminder of what we’re called to do in NextGen ministry.
In every church, seeds of faith are being planted in the lives of children, quietly taking root through the care of faithful leaders. Leadership development in children and family ministry is more than filling volunteer roles. It is cultivating people who will grow, lead, and disciple others over time.
With intentional care, encouragement, and training, leaders develop confidence, spiritual maturity, and resilience. As they grow, they become leaders who guide and nurture the faith of the next generation.
For many churches, the largest volunteer base is found in NextGen ministry. From nursery teams and small group leaders to check-in volunteers and special needs buddies, this ministry represents a broad and diverse leadership garden. Each person brings unique gifts and potential, and how we invest in them directly impacts the health of the entire ministry.
Leadership development is more than a strategy. It reflects what we believe about people.
Confidence, faith, and commitment begin to grow when a child feels known, a caregiver feels supported, and a volunteer feels equipped. Over time, these small investments lead to lasting spiritual formation.
Research reinforces this reality. Studies from Barna show that meaningful relationships are essential to sustained church engagement. The Fuller Youth Institute similarly notes that young people are far more likely to carry their faith into adulthood when they are surrounded by consistent, caring adults. Faith grows best in trusted relationships. People stay where they are known, valued, and nurtured.
Healthy Leaders Grow in Healthy Environments
Volunteer turnover is one of the most common challenges in children and family ministry, but burnout rarely happens overnight.
More often, it develops when volunteers feel disconnected, unsupported, or uncertain. Healthy growth requires the right environment. Leaders need encouragement, mentoring, and spiritual support to develop stability and longevity.
Relationships Sustain Growth
Volunteers flourish when they are truly known.
Regular check-ins, shared prayer, and intentional encouragement build trust and deepen a sense of belonging. Leaders who stay and grow are those who feel personally cared for, not just scheduled or managed.
One simple way to build this culture is through the “1–2–3 rhythm”: call one volunteer, write two handwritten notes, and send three brief texts each week offering encouragement or prayer. In these communications, celebrate progress. Share stories of impact. Offer encouragement often. Consistent investment strengthens commitment and helps leaders serve from calling, not obligation.
Structured, Purposeful Training Builds Strong Leaders
Just as healthy plants need sunlight and water, volunteers need the nourishment of consistent training.
Effective training includes spiritual formation, child development insight, safety practices, and practical ministry skills. When leaders feel prepared, they serve with greater confidence and effectiveness.
Pair new leaders with experienced mentors who can guide and encourage them. Growth accelerates when leaders are not navigating ministry alone.
Plan intentional training throughout the year and invite volunteers to share what would help them grow. Their insight will strengthen your approach and ensure your training meets real needs.
Also, look for natural opportunities to equip your team, such as 15-20 minutes before or after services on Sunday. These brief, focused training moments can provide meaningful development without adding extra scheduling strain.

Growing Leaders Is Growing the Church
Too often, leadership development is reduced to filling roles. But in children and family ministry, it is about cultivating and growing people. This requires patience, care, and trust in the growth process.
When we invest in people through encouragement, mentoring, and training, we do something far greater than volunteer coordination. We grow disciples, nurture faith, and strengthen the future of the church.
Like any garden, this work requires consistency and hope. We water through encouragement, provide sunlight through vision, and tend the soil through training and care. Over time, God brings growth in ways we cannot manufacture but are privileged to witness. The leaders we nurture today will one day nurture others, continuing the cycle of planting, growing, and flourishing in the life of the church.
